E.ON: Strategic Learning as a Driver of Transformation

Building a shared learning culture across Customer Solutions
E.ON is one of Europe’s largest energy companies and a leading provider of energy networks and customer-focused energy solutions.
With around 47 million customers and an energy network spanning approximately 1.6 million kilometres, the company is driving the transition towards a green, digital, and decentralised energy world. E.ON operates in numerous European markets and focuses on energy infrastructure, sustainable solutions, and digital services for private customers, businesses, and municipalities.
Creating a shared learning mindset for a dynamic energy world
E.ON operates in a market that is changing rapidly. Regulatory requirements, technological developments, and rising customer expectations require employees to quickly understand strategic contexts and apply knowledge directly in their day-to-day work.
In the Customer Solutions division alone, more than 20,000 employees across 11 countries needed to develop a shared understanding of various market mechanisms, customer-centric solutions, and regulatory frameworks to be able to provide the best support possible. At the same time, learning and training around these topics had previously been predominantly locally driven: many countries and business areas already had valuable initiatives in place, but there was no unified approach that consistently connected these learning activities with strategic business goals.
E.ON therefore saw an opportunity to reposition learning away from fragmented individual initiatives and towards an overarching strategic learning ecosystem that provides orientation, promotes knowledge transfer, and empowers employees to actively shape transformation.
Turning decentralised learning initiatives into a scalable learning journey
CS Universe-ity is delivered through MyGenius, E.ON’s digital learning platform. Through the platform, employees gain central access to learning channels, courses, videos, live sessions, and collaborative formats. The platform enables a modular, multilingual learning architecture that allows content to be rolled out consistently across countries while still being adaptable to local requirements.
A key success factor was the co-creation approach. The strategic direction was defined centrally, while HR teams, business units, local entities, and employees actively contributed to the content and formats. This created a learning journey that is not only business-oriented, but also relevant to the everyday work of the target groups.
Leaders were also deliberately involved. They act as multipliers, encourage learning time within their teams, and support the transfer of learning into everyday work. In close collaboration with Scheer IMC, relevant learning content was created that not only transfers knowledge, but also forms the basis for a sustainable learning culture within Customer Solutions.

Establishing learning as a strategic lever for collaboration and transformation
CS Universe-ity quickly delivered measurable impact in terms of learner participation: the learning platform has 43,000 active users, and within the specific target group, 12,000 employees took part. As a result, an overall participation rate of around 60 percent was achieved despite the voluntary nature of the programme.
Learner satisfaction also exceeded expectations: more than 6,000 ratings resulted in an average score of 4.2 out of 5, significantly above the target value of 3.5.
This added value goes beyond reach and ratings. CS Universe-ity strengthens the shared understanding of strategy and market dynamics, promotes cross-border exchange, and supports the application of learning content in everyday work. Communities of Practice enable continuous knowledge transfer, while leaders increasingly act as learning ambassadors.
Management also uses the insights gained to continuously develop wider learning strategies, and as a result, E.ON has successfully embedded learning within Customer Solutions as a scalable, strategic, and culture-shaping learning ecosystem that empowers employees to actively contribute to transformation.
The impact of "CS Universe-ity" has been acknowledged beyond the organisation, receiving wider industry recognition through a Brandon Hall Excellence Award for "Best Learning Strategy".
